Preventing and managing workplace aggression and violence through OVA training

What are the warning signs of escalating aggression and violence?

Violence rarely ‘comes out of the blue’. Escalation of aggression can happen over a period of time and may not occur as a single event. Some warning signs of escalating aggression include:

• Veiled and overt threats

• Violent gestures such as pointing, swearing, verbal abuse and slamming objects

• Intense staring or avoiding eye contact

• Irritability, restlessness, repetitive movements, pacing, inability to sit still

• Refusal to communicate or withdrawal past history of violence.

What early intervention strategies can de-escalate violence?

Although many individuals, customers or clients express anger, it usually can be resolved with tactful, respectful communication, resulting in less individuals reacting violently. Customers, clients or individuals can sometimes become aggressive because they don’t understand the ‘system’ or why they can’t get what they want. Often, understanding this and explaining makes a difference.

De-escalation training is a very effective communication skill that can be outstanding in the management of violence and aggression in the workplace.

If staff are not in immediate danger, employees may try to de-escalate the situation by:

• appearing calm and remaining respectful, controlled and confident

• using reflective questioning – staff demonstrate they are listening by confirming the message is right (eg ‘You need to confirm the delivery of the product as soon as possible, is that correct?’)

• staff being clear and direct in their language, and clearly and simply explaining their intentions – Whereas complex questions or concepts may increase anxiety

• monitoring  body language and avoiding acts like crossing arms and intense eye contact – these can be perceived as threatening assuring the individual or customer your actions are in their best interest

• engaging the customer or individual by asking questions that are likely to elicit a ‘yes’. The most effective way is to briefly summarise the customers perceptions and views as a staff member understand them, with questions at the end such as ‘Have I got that right?’ or ‘Is that what you mean?’ A sequence of five or six questions where the customer is answering ‘yes’ is a powerful way to increase the likelihood that an aggressive customer will see staff as being on their side, even if they remain angry about the issue maintaining a solution focus – ask the customer to solve the problem they are concerned about by identifying as many solutions as they can think of to address the problem. Repeat these back to them rather than arguing about the pros and cons of each option. This may lead to compromise between parties and avoid an ‘us and them’ situation.

How can we create a safe workplace environment using OVA training and de-escalation training?

Proactive training of staff in occupational violence prevention, aggression management and de-escalation training are key to a well-managed, consistent safer response when preventing and managing customer, client or and individuals aggression and violence.

Some strategies to create a safe practice may include:

• having a zero-tolerance policy towards violence and abusive or threatening behaviour

• displaying signs in the practice that inform every one of your zero-tolerance policy

• building a safety culture within the staff team

• consulting with the staff and training of employees on safety concerns and initiatives, strategies and techniques

• assessing, and regularly reassessing, your workplace risks, considering your customer cohort and the physical environment

• Clearly defining what acts and behaviours require a response, particularly in relation to a zero-tolerance policy

• setting out clear steps for your staff to take when dealing with aggressive or violent individuals, customers, clients or members of the public

• Appropriately managing access to occupational violence prevention training, aggression management training and de-escalation training

• considering the design and layout of your work environment

– Ideally the staff member in a workplace should be positioned closest to an exit, avoiding having customers or individuals positioned between them and the exit (this may not be practical in many situations)

• possibly installing a duress alarm or phone alert system that the staff can use if a individual is threatening or violent, and establishing a response plan for when the alarm is triggered

• considering the appropriateness of closed-circuit television

• ensuring no staff member is alone on the premises at any time

• ensuring (as far as possible) that outside areas such as walkways to car parks are well lit

• conducting thorough staff member induction and regular training on the workplace incident response procedures through occupational violence prevention training , aggression management training and de-escalation training.
